Abstract:

This study aimed at identifying the level of hardiness and its relationship with the psychological burnout among headmasters of the public secondary schools in the northern West Bank cities. The study was conducted from the perspective of the headmasters themselves and aimed also to identify the reasons that lead to diminished interest and psychological burnout among the headmasters and headmistresses of the public secondary schools in their administrative work. The study also aimed at determining the impact of several variables including (Gender, academic qualification, administrative experience, monthly salary, school location , number of students, as well as Bachelor major) on the level of psychological burnout among the headmasters and headmistresses of the public secondary schools in northern West Bank Governorates. The study's population consisted of all the headmaster and headmistresses of the public secondary schools in the northern West Bank Governorates during the academic year 2010-2011 whose number was 338; around 121 headmasters and headmistresses (nearly 35.79 %) of the total percentage of the study's population were taken as a sample for this study. The researcher has modified two scales. The first one was Maddi and Kobasa Hardiness Scale; the second was Maslach Burnout Scale. In order to test the validity of the tool, the researcher presented it to 13 experts from An-Najah National University and Al-Quds Open University in Nablus and Bethlehem. Also, to examine the two scales' reliability the researcher applied the Chronbach's Alpha. Through this, the researcher found out that the total reliability coefficient for the hardiness in work questionnaire reached (0,82) and (0.90) on Maslach psychological burnout scale. Thus, these reliability coefficients are considered suitable to achieve the study's objectives. The study was able to reach the following results and conclusions: 1- The degree of hardiness in work among the headmasters of the public secondary schools in the northern West Bank cities had a mean of (3.86) and a standard deviation of (0.23) which indicates a high level of hardiness in work among those headmasters. 2- The level of psychological burnout among the headmasters of the public secondary schools in the northern West Bank cities was moderate in relation to emotional effort, low in relation to the lack in the feeling of accomplishment, and moderate in relation to the feeling of apathy towards others. 3- There is no statistically significant correlation between the different levels of work hardiness (Challenge, change, commitment, participation and control) and the three dimensions of psychological burnout (Emotional effort, apathy and lack in the feeling of accomplishment) among the headmasters of the public secondary schools in the northern West Bank Governorates. 4- There are no differences in the level of hardiness in work among the study's population due to the variables of: Gender, academic qualification, administrative experience, number of employees in the school, number of student, school location, school level, as well as the differences in the Bachelor major. However, there are differences between the headmasters and headmistresses of the public secondary schools in the northern West Bank cities with respect to monthly salary. In light of the study's results, the researcher suggested a number of recommendations as follows: The study recommends decision makers in the Ministry of Education and Higher Education in Palestine to reduce the work load that the headmasters of the public secondary schools carry through providing a full administrative system that aids the headmaster in carrying out his/ her duties facilitate his /her work. and Device a special structure for salaries that is characterized by objectivity and offer spiritual as well as financial rewards to those headmasters in order to improve their economical situation.
